本研究以广东省临床护士为研究对象,通过 12 个月三波次纵向追踪与交叉滞后网络分析,实现以下三个明确、可量化的研究目标: (1)现象层:明确职业倦怠、心理资本、工作投入各维度在广东省护士群体中的基线水平及 1 年内的变化轨迹,分析各维度间的相关性及与人口学、工作特征的关联; (2)机制层:通过交叉滞后网络分析,揭示三者在时间序列上的双向因果关系,构建动态相互作用网络,识别出 “恶性循环” 与 “良性螺旋” 两条核心路径中中心性指标排名前 30% 的关键枢纽维度; (3)应用层:基于网络分析结果,明确对整体网络稳定性和路径传导最具影响力的核心维度,提出可操作的分阶段、靶向性干预策略框架,为医院护理管理提供科学依据。  

Objectives of Study:

This study takes clinical nurses in Guangdong Province as the research subjects. Through 12-month three-wave longitudinal tracking and cross-lagged network analysis, it aims to achieve three specific and quantifiable research objectives: (1) Phenomenon level: To clarify the baseline levels and 1-year changing trajectories of each dimension of job burnout, psychological capital, and work engagement among nurses in Guangdong Province, and to analyze the correlations among these dimensions as well as their associations with demographic and work-related characteristics. (2) Mechanism level: To reveal the bidirectional causal relationships among the three constructs over time using cross-lagged network analysis, construct a dynamic interaction network, and identify the key hub dimensions ranking in the top 30% in centrality indices within the two core pathways: the "vicious cycle" and the "virtuous spiral." (3) Application level: Based on the network analysis results, to determine the core dimensions that exert the most significant influence on overall network stability and pathway transmission, and to propose an operational framework of phased and targeted intervention strategies, so as to provide a scientific basis for hospital nursing management.

Inclusion criteria

排除标准:

1.未来一年内计划离职、转岗或长期休假(>3个月); 2.轮岗护士; 3.过去6个月内经历重大负性生活事件(依据预设清单,如重大疾病、丧亲等); 4.已被确诊为中重度精神心理障碍或正在接受相关治疗; 5.无法完成中文电子问卷调查(如语言障碍或技术限制)。

Exclusion criteria:

1.Planning to resign, transfer to another post, or take long-term leave (>3 months) within the next year; 2.Rotating nurses; 3.Having experienced major negative life events in the past six months (based on a predefined checklist, such as serious illness, bereavement, etc.); 4.Having been diagnosed with moderate to severe mental or psychological disorders or currently receiving related treatment; 5.Being unable to complete the Chinese electronic questionnaire (e.g., due to language barriers or technical limitations).
