研究目的:

验证基于岗位胜任力构建的培养模式在免陪照护病房医疗护理员准入培训中的应用效果;比较试验组(胜任力模式培养)与对照组(常规培养)在胜任力总分、护理知识得分、护理技能成绩、培训满意度、患者满意度、照护态度满意度及不良事件发生率等指标上的差异;为免陪照护病房医疗护理员规范化培训方案的制定提供科学依据,进而提升医疗护理质量、推动无陪护病房建设。  

Objectives of Study:

To evaluate the effectiveness of a competency-based training model for entry training of nursing assistants in no-accompaning wards; to compare the intervention group (competency-based training) with the control group (routine training) in overall competency, nursing knowledge, nursing skills performance, training satisfaction, patient satisfaction, satisfaction with care attitude, and adverse event incidence; and to provide evidence for developing standardized training programs for nursing assistants in no-accompaniment care wards, thereby improving nursing care quality and facilitating the implementation of no-accompaniment wards.

1. 近 1 年内有明确离职计划者; 2. 正在参与其他类似培训研究项目者; 3. 无法完成培训及测评者。

Exclusion criteria:

1. Individuals with definite plans to leave within the next year; 2. Those currently participating in other similar training or research programs; 3. Individuals unable to complete the training and assessments.

在与对照组接受相同医院常规培训的基础上,额外实施一项结构化的基于胜任力的培训项目,培训周期为连续8周(150学时)。培训形式包括理论模块的线上学习、技能模拟训练、床旁带教及情景模拟演练。课程内容依据《医疗护理员国家职业标准(2024年版)》中明确的核心胜任力设定,涵盖专业知识、操作技能及职业素养等维度。

Intervention:

Competency-based training model: B the same routine hospital training provided to the control group, a structured competency-based training program was implemented over 8 consecutive weeks (150 contact hours). Training modalities included e-learning for theoretical modules, skills simulation, bedside mentoring, and scenario-based simulation. The curriculum was aligned with the core competencies for medical caregivers (as defined by the National Vocational Standard for Medical Caregivers, 2024), including professional knowledge, technical skills, and professional attributes. Online learning was delivered via the China Medical Continuing Education Management Cloud Platform, supported by a process-oriented quality assurance system, including pre-class preview quizzes, in-class random skill checks, and post-module summative assessments.

After sorting the numbers in ascending order, the first 40 participants were allocated to the intervention group and the remaining 40 to the control group.

数据采集与管理方式包括:1. 护理员胜任力、知识考核、技能考核、患者满意度、培训满意度、照护态度等问卷数据:部分采用纸质问卷填写后录入 Excel 表格,部分通过‘问卷星’线上平台收集并导出数据;2. 不良事件等数据:从医院信息系统(HIS)中提取并核对。在条件允许情况下,所有数据最终统一导入电子数据采集系统(EDC,如 ResMan)进行整理与核查,确保数据准确性;若条件不允许,则所有数据统一汇总至 Excel 表格进行管理,同时实施‘双份录入+交叉核查’的质量控制措施,保障数据真实完整。

Questionnaire data (e.g., nursing assistant competency, nursing knowledge, nursing skills, patient satisfaction, training satisfaction, and care attitude): Part of the data is collected via paper questionnaires and subsequently entered into Excel spreadsheets, while the other part is gathered and exported through the online platform "Wenjuanxing" (Questionnaire Star); 2. Data related to adverse events: Extracted from the Hospital Information System (HIS) and verified for accuracy. If conditions permit, all data will be ultimately imported into an Electronic Data Capture (EDC) system (e.g., ResMan) for collation and verification to ensure data accuracy; if conditions are not feasible, all data will be consolidated and managed in Excel spreadsheets, with "double data entry+cross-verification" implemented as quality control measures to guarantee the authenticity and completeness of the data.
