研究目的:

在国家推进新入职护士规范化培训的大背景下,本研究旨在通过纵向追踪,探讨新入职护士在岗前培训与带教制度共同作用下,其转型冲击与职业适应能力之间的关系,并分析心理韧性在其中的纵向中介作用。具体研究目的如下: 1.评估新护士在规范化培训背景下,入职第一年不同时间节点转型冲击、心理韧性、职业适应能力的水平现状; 2.描述新护士在规范化培训背景下,入职第一年不同时间节点转型冲击、心理韧性、职业适应能力的动态变化趋势; 3.探讨新护士在入职第一年不同时间点转型冲击的影响因素; 4.分析新护士入职第一年中,心理韧性在转型冲击和职业适应能力之间的纵向中介作用。 通过上述分析,本研究旨在为优化新护士的规范化培训方案、提高其职业适应能力、降低转型期离职风险提供理论依据与实践参考。  

Objectives of Study:

Against the backdrop of China’s national promotion of standardized training for newly employed nurses, this study aims to explore the relationship between transition shock and occupational adaptability under the combined influence of pre-job training and clinical mentorship. A longitudinal mediation model will be used to examine the mediating role of psychological resilience over time. The specific research objectives are as follows: 1. To assess the levels of transition shock, psychological resilience, and occupational adaptability at multiple time points during the first year of employment under the standardized training program; 2. To describe the dynamic trends of transition shock, psychological resilience, and occupational adaptability across different time points in the first year of practice; 3. To explore the influencing factors of transition shock at various stages within the first year of employment; 4. To analyze the longitudinal mediating role of psychological resilience in the relationship between transition shock and occupational adaptability during the first year of employment. Through these analyses, the study aims to provide both theoretical and practical guidance for optimizing the standardized training programs for new nurses, enhancing their occupational adaptability, and reducing the risk of turnover during the transition period.

Exclusion criteria:

(1) Former nursing graduates with prior clinical nursing experience; (2) Participants lost to follow-up for any reason during the study.
