本研究旨在探究护士长在组织变革中面临的管理困境以及应对体验，为医院管理者提供一定的借鉴意义。  

Objectives of Study：

The purpose of this study is to explore the management dilemmas faced by nurse managers in organisational change and their coping experiences, in order to provide some implications for hospital managers.

纳入标准：

纳入标准：①临床科室担任护士长，任职时间 >=1年。②至少经历过1次重大组织变革的护士长。③自愿参与本次研究。

Inclusion criteria

Inclusion Criteria: 1.Nurse leaders who have served as nurse leaders in clinical departments for >=1 year.2.Nurse leaders who have experienced at least 1 major organisational change. 3.Voluntary participation in this study.

排除标准：

排除标准：①因病、产、事假无法参与本次护士长。②外出进修、学习护士长。样本量的确定以访谈内容达到饱和，不再出现新主题为原则。

Exclusion criteria：

Exclusion Criteria: 1.Unable to participate in this nurse leader due to illness, maternity, or leave of absence. 2.Going out for further training and study nurse leaders. The sample size was determined based on the principle that the interviews were saturated with content and no more new themes emerged.
